Why December isn’t a pause: how cohort learning can kickstart your New Year says Malin Patel, CEO, Safe Space Talent

Walk into most offices in December and you will notice the same thing. Desks are quieter, energy is slower, and festive decorations hang like reminders that the year is almost over. For many teams, this is a time to wrap up projects and step back for a well-earned break.

Yet some of the most successful SMEs are doing something different.

They use this quieter month to reflect on the year and plan for what comes next. That’s why I believe cohort-based training is such a game changer - it gives teams a structured, collaborative way to prepare for the year ahead, and it is at the heart of what we do with our Enterprise4All (E4all) programme at Safe Space Talent. Small adjustments in December can have a big impact in January.

Taking time to reflect

I have seen leaders deliberately set aside time in December to look back on the year. What went well? Where did the team struggle? Where could skills be developed to make the year ahead smoother?

One small business I work with treats this reflection as a gift. They sit down with their teams, talk through achievements and challenges, and identify where learning and development will make the most difference. This simple approach helps them start January with clarity and purpose.

For SMEs, this reflection is crucial. Teams are small, roles are varied, and there is little room to lose momentum. Skills gaps and leadership challenges do not disappear with the festive season. Taking time now ensures January does not start with a scramble.

Planning growth as a gift

I like to think of December planning as a gift for your team. Not wrapped in paper, but in opportunity. Cohort-based learning fits perfectly here. Teams come together in small groups, share experiences, and support each other to apply new skills.

Some businesses add a creative twist. I spoke with a leader who asked the team to write a “learning wishlist” for the year ahead. It was lighthearted and festive, but it also gave everyone a sense of purpose and ownership. By the end of the exercise, the team had clarity on what skills mattered most and how they could support each other.

Other leaders focus on aligning training with strategy. They look at upcoming projects, leadership needs, and opportunities to strengthen collaboration. Planning in December removes the stress of rushed learning in January and sets the business up for immediate impact.

Starting the year confident and connected

When training and planning happen now, the benefits are clear. Teams begin the new year motivated, confident, and aligned with company goals. Cohort learning creates peer support, accountability, and practical application from day one.

The intangible benefits are just as powerful. Employees feel valued, connected, and part of something bigger. Culture is strengthened and retention improves. Taking time in December to plan learning is an investment in both people and the business.

Making December count

December doesn’t have to be a pause. Quite the opposite -  it can be a launchpad for the year ahead. By reflecting on the past year, planning skills development, and engaging teams strategically, leaders can give their teams a gift that lasts well into 2026.
